      尊敬的各位領(lǐng)導(dǎo)、各位同事:

      大家好!今天,能和這么多優(yōu)秀的兄弟公司同事相聚,分享工作中的快樂并有此發(fā)言的機會,我倍感榮幸。首先,非常感謝公司領(lǐng)導(dǎo)能為我提供這次學(xué)習(xí)、交流的機會。

      我所就職的物資公司進出口部從事的是工程物資的外貿(mào)出口業(yè)務(wù)。對口的兄弟單位是興安基柬埔寨上丁湄公河大橋項目。接下來我簡單介紹一下我們部門的工作流程呢,大致就是項目部需要的工程物資,作為一名80后,我想從我自身出發(fā)講講我對于80后的一些看法 整體上來講,“80后”給我的感覺是:新鮮、開放、注重自我感受。

      一、為什么新鮮?有兩個層面:

      1.希望自己成為一個新鮮人,希望自己是一個領(lǐng)先潮流的人,能夠在人群里面引起注意

      2.希望學(xué)習(xí)最新的技術(shù),去做最不可思議的 創(chuàng)新。

      二、開放:不像“60后”、“70后”的人,在家庭和學(xué)校教育過程當(dāng)中有很多價值觀的輸入,“80后”的成長環(huán)境中,家庭、社會對他們的意見很尊重,他們接受信息的方式很開放,這一代人的心態(tài)也更開放。

      三、注重自我感受:很多“80后”員工選擇工作時的判斷標(biāo)準(zhǔn)是:工作的環(huán)境是不是好玩?能不能讓我高興?

      “80后”給我的感覺是:敏銳、敏感、敏捷。

      一、敏銳?!?0后”出生時已經(jīng)進入信息化時代,他們對信息、知識,包括新技術(shù)、新的科技的感覺都非常敏銳。

      二、敏感。他們沒有兄弟姐妹,所以有一種非常自我的意識。這種自我意識在一個組織環(huán)境里很容易變得脆弱。如果組織不認(rèn)可個人意識,他就會變得非常敏感。

      三、敏捷。體現(xiàn)在兩個方面:1.?做事情的時候可以不顧周圍人的感受,怎么痛快怎么來;2.?如果感覺到工作不好的時候,跳槽也很“敏捷”

      我司路宣良總經(jīng)理對于80后員工的發(fā)展非常重視,其最推崇的優(yōu)秀品質(zhì)就是愛崗敬業(yè),我非常認(rèn)同他的這一觀點,在不遠的將來,80后將是企業(yè)的中流砥柱,企業(yè)的發(fā)展與我們自身的進步息息相關(guān)?!?0后”的缺點和優(yōu)點一樣突出,與我們的前輩比起來我們?nèi)狈槠髽I(yè)奉獻與犧牲的精神,在工作中應(yīng)多向我們的前輩老師傅學(xué)習(xí),他們事事以大局為重,不計得失,愛崗敬業(yè),與三航局同發(fā)展,共進退,雖說現(xiàn)在的社會,物欲橫流,拜金主義橫行,單我們的精神世界不能貧瘠,愛崗敬業(yè)的精神不能摒棄,為企業(yè)能夠走向更寬廣的未來添磚加瓦,謝謝!

      總結(jié)如下:

      一、公司人力資源管理體系的完善

      1、公司管理制度體系的完善。我們深知嚴(yán)謹(jǐn)規(guī)范的管理對一個公司的生存和發(fā)展具有極其重要的意義,所以總經(jīng)辦和人力部一直致力于建立完善的公司內(nèi)部管理體系。具體而言,修訂了二套內(nèi)部基礎(chǔ)管理的規(guī)范性文件——《員工手冊》、《費用管理制度》。其中《員工手冊》前后經(jīng)過多次修改、完善,現(xiàn)已全部統(tǒng)一匯編整理完畢,已開始執(zhí)行;公司的各部門《部門管理手冊》組織擬訂也接近尾聲。

      2、各部門崗位定責(zé)定編。人力部不斷依據(jù)員工工作實際情況和工作重點,有針對性地對各部門的定員定編進行適當(dāng)?shù)恼{(diào)整,以期使公司的人員與崗位設(shè)置情況達到最佳的配置,最大可能地發(fā)揮每一個職能部門和員工的作用。

      3、人力部自身規(guī)范管理體系的建立工作。

      修訂完善《人力部管理手冊》,并在公司領(lǐng)導(dǎo)的支持下成功地實施了新的考勤制度及培訓(xùn)制度。結(jié)合《員工手冊》,制定了公司《表格模板》,現(xiàn)正在進一步調(diào)整和完善過程中。

      二、公司人員招聘工作

      XX年是公司快速發(fā)展的一年,也是公司人員招聘工作任務(wù)繁重的一年。在這一年里,公司的空缺崗位多,人員需求多,部門經(jīng)理要求員工到崗時間緊迫,故人力部在全年的招聘工作中花費了較多的時間和精力。共面試各類人才逾百人次,XX年入職員工16位,分布于公司7個部門,目前公司人員規(guī)模已達到70余人。

      三、員工的培訓(xùn)工作

      公司員工的培訓(xùn)和培養(yǎng)工作,對公司未來的發(fā)展起著重要的作用,人才的選育留用也是人力部的重點工作之一。

      公司持續(xù)開展針對性強的專業(yè)培訓(xùn),如:《傳感器的安裝》、《專利基礎(chǔ)知識及技術(shù)交流》、《軟件開發(fā)》;以及提高自身管理類培訓(xùn)《將管理進行到底》、《國學(xué)與溝通》,旨在將新的知識、理解或技能實際運用在工作上,并通過不斷嘗試精益求精。

      四、日常人事管理工作

      人力部在完成上述工作的同時,充分發(fā)揮了本部門的基礎(chǔ)職能作用,在制度執(zhí)行與監(jiān)督、考勤核算、辦理員工保險、組織各項活動等方面起到了應(yīng)有的作用。

      下面我談一下我部門在人力工作中發(fā)現(xiàn)的問題:

      1、招聘面試問題:

      候選人被面試過程中,用人部門經(jīng)理未全程參與面試考核、長時間延遲面試。表現(xiàn): a、不重視人才表現(xiàn)(人才外流;造成公司負面影響);

      b、增加人力部再招聘工作強度(人力成本增加); c、用人部門人手不足,影響整體工作。

      建議:a、請各部門經(jīng)理提前安排好自己手中的工作,與面試人如約面試考核。

      b、若出差在外或其他因素,可電話面試。

      2、轉(zhuǎn)正問題:

      a、試用期員工轉(zhuǎn)正考核形同虛設(shè); b、試用期員工轉(zhuǎn)正長時間被迫延期;

      建議:a、新員工入職時,部門經(jīng)理提前制定試用期kpi,轉(zhuǎn)正時依照kpi考核。

      b、請部門經(jīng)理關(guān)注新進員工試用期工作,實時考核;不要虛假響應(yīng)公司的規(guī)定。建議總經(jīng)辦以后也要考核,部門經(jīng)理的用人水平。

      3、員工在職管理問題:

      公司采用經(jīng)理負責(zé)管理制度,部門經(jīng)理對部門所屬員工負有引導(dǎo)支持之責(zé);對整個團隊有激勵指導(dǎo),合理調(diào)配人力物力之權(quán)。員工的成長就是部門的進步,公司的成功。請你們能更多的關(guān)注員工成長及每一次異動。

      4、工作周報問題:

      a、員工未按時上傳工作周報,部門經(jīng)理非但不制止,而是相反想幫助他們開脫; b、工作周報寥寥數(shù)語,內(nèi)容空泛;

      c、工作周報格式混亂,部門經(jīng)理未能及時糾正。

      工作周報可全面反映員工的工作進度狀況,及時發(fā)現(xiàn)工作中問題。也是與上級領(lǐng)導(dǎo)溝通的方式,請及時和如實上傳工作周報,如實反映、匯報本部門的工作情況。

      5、部門例會問題:

      a、部門經(jīng)理未按公司規(guī)定舉行每月兩次的部門例會;

      b、也未通知總經(jīng)辦參加,也未把工作報告上傳并告知總經(jīng)辦。部門例會目的是及時對部門工作的一個總結(jié),回顧上周工作的得失,部署下周的工作計劃??偨?jīng)辦參與其中,可及時了解部門工作進度,調(diào)配全公司資源協(xié)助工作的開展。

      6、社保問題:

      部門經(jīng)理不能及時上報離職確切日期,導(dǎo)致離職員工社保不能及時減少,增加公司的費用。建議:部門經(jīng)理請?zhí)崆?天告知人力部,離職員工確切離職日期。

      7、培訓(xùn)問題:

      a、公司曾經(jīng)舉行過的培訓(xùn)課程及培訓(xùn)效果反饋反應(yīng)出公司在業(yè)務(wù)培訓(xùn)及技術(shù)培訓(xùn)上的

      缺乏,公司內(nèi)無可授課人員;

      b、關(guān)于自身管理的培訓(xùn)也必不可少。

      建議:a、針對員工技能的缺乏及業(yè)務(wù)能力低,由部門經(jīng)理或雇請行業(yè)精英培訓(xùn)。

      b、公司自上而下,積極引導(dǎo)持續(xù)學(xué)習(xí)。找出并參與合適的學(xué)習(xí)活動(例如:上課、閱讀、自學(xué)、接受輔導(dǎo)或體驗式學(xué)習(xí)等)來滿足培訓(xùn)需要(這個是長期的,進

      程慢,可以視作公司文化建設(shè))。

      8、考勤問題:

      a、員工請假不能提前,銷假不及時; b、員工外出不登記/不知會人力部;

      c、員工中途請假/上班不打卡或出現(xiàn)許多代打卡事件,部門經(jīng)理未能及時發(fā)現(xiàn)。

      制度需要大家共同維護,請部門經(jīng)理帶頭遵守、維護《員工手冊》中的規(guī)定。

      五、XX工作計劃

      相對公司其他部門而言,人力部仍處于起步期,存在一些不足。主要體現(xiàn)在:

      1、在管理制度體系的建立方面,思慮不足,未加大推進力度;

      2、在各部門的工作協(xié)調(diào)力度方面,還有待加強;

      3、招聘工作中,對候選人員的素質(zhì)把握上有待提高;

      4、在員工的培訓(xùn)上未能投入更大的精力,導(dǎo)致培訓(xùn)工作沒能系統(tǒng)地組織展開。

      根據(jù)本年度工作情況與存在不足,結(jié)合目前公司發(fā)展?fàn)顩r和今后趨勢,人力部計劃從以下幾個方面展開:

      1、招聘及時,人員配置優(yōu)化。

      2、遵循工作管理制度,有條不紊開展人力工作。

      3、加強員工崗位知識、技能和素質(zhì)培訓(xùn),關(guān)注內(nèi)部人才培養(yǎng)。

      4、時刻關(guān)注勞動政策及公司相關(guān)制度,避免勞動風(fēng)險。

      5、調(diào)動員工主觀能動性,建立和諧的企業(yè)內(nèi)部關(guān)系,為公司發(fā)展服務(wù)

      人力資源工作對一個不斷成長和發(fā)展的公司而言,是非常重要的基礎(chǔ)工作,也需要公司上下各部門共同配合,希望能在未來一年,能得到各部門支持與配合,和公司一起成長發(fā)展。謝謝!
