目前,隨著新一輪大學畢業(yè)生求職高峰的到來,備戰(zhàn)英語面試正逐漸成為很多畢 業(yè)生的求職重點工作之一。新橙英語培訓中心專業(yè)商務面試課程教師chie介紹說,英語面試的方法因公司與工作的不同而有所不同,但基本流程是差不多的。
英語面試一般包括三輪
chie介紹說,第一輪面試一般由公司人力資源部的人員擔任考官,他們會從你的個人簡歷出發(fā),詢問一些有關個人的問題,比如請你用英語做一個自我介紹。有些公司也會有一部分英語筆試,主要考查應聘者基本的語言運用能力。
第二輪面試則由部門主管經(jīng)理出面,這時候有關業(yè)務方面的問題成了面試的重點,所以英語面試也從個人情況轉(zhuǎn)向了專業(yè)領域。比如應聘市場部,則應聘者通常會被要求談一談以往最成功的一個案例,或者自身的業(yè)務強項等。
如果前面都很順利,那么,最后一輪面試一般就是和公司的總裁面對面了。外企的總裁一般是老外,當然面試就變成全英語的了??偛迷儐柕膯栴}一般會和公司的精神、企業(yè)文化有關。
面試中最需要自信
普華永道人力資源部經(jīng)理姜周紅介紹說,一般在進行英語面試時,多是希望考查應聘者聽說讀寫的實際操作能力。小組討論是英語面試的重要一環(huán),一般來說,小組討論形式的面試其目的主要是要了解應聘者在團體中的工作反應。進一步說,面試官更多的是希望了解應聘者面對指責的態(tài)度。
姜周紅說,在外企的面試中,除了筆試之外,面試中的英語部分以考查應用能力為主,所以應聘者在面試當中最需要的是自信、敢說。不妨盡量采用簡短明了的詞匯來表達自己的意思。另外,切忌在面試當中抬高自己貶低別人?;卮饐栴}盡量自然,并作為小組成員之一在自己的負責范圍內(nèi)答題,也不要重復其他應聘者的答案。說話要流利,思維要連貫,層次要清晰,不要夾雜中文,可以用“well”、“however”這樣的過渡詞來給自己停頓和思考,同時,也使得自己的表述顯得口語化一些。
面試前了解一下企業(yè)文化

chie介紹說,英語面試目前的趨勢是通常設在一個類似于接待室的地方,而非特別準備的會場,由2-3個人負責面試。

具體操作是:1、就應聘者的外表、明顯的興趣、經(jīng)驗、合理期望、職務能力、教育、是否馬上能勝任、過去雇傭的穩(wěn)定性等項目從低1分到高10分打分。2、就職務應考慮的優(yōu)缺點,如對以前職務的態(tài)度、對生涯或職業(yè)期望等作具體評議。所有應聘者提供的書面材料也供評價參考。
接著是進行標準化的心理測試。由公司外聘的心理學者主持進行。通過測試以進一步了解應聘人員的基本能力、素質(zhì)和個性特征,包括人的基本智力、認識思維方式、內(nèi)在驅(qū)動力等,也包括管理意識、管理技能技巧。
目前,這類標準化的心理測試主要有《16種人格因素問卷》、《明尼蘇達多項人格測驗》、《適應能力測驗》、《歐蒂斯心智能力自我管理測驗》、《溫得立人事測驗》等等。心理測試的評價結果只是供最后確定人選提供參考依據(jù)。
第三步是進行“模擬測驗”。這是決定應聘人員是否入選的關鍵。其具體做法是,應聘者以小組為單位,根據(jù)工作中常碰到的問題,由小組成員輪流擔任不同角色以測試其處理實際問題的能力。整個過程由專家和公司內(nèi)部的高級主管組成專家小組來監(jiān)督進行,一般歷時兩天左右,最后對每一個應試者做出綜合評價,提出錄用意見。“模擬測驗”的最大特點是應聘者的“智商”和“情商”都能集中表現(xiàn)出來,它能客觀反映應聘者的綜合能力,使企業(yè)避免在選擇管理人才時“感情用事”,為今后的發(fā)展打好基礎。
全面透徹----GE之CIDS面談法
CIDS(chronological in-depth structured interview)即為“按時間順序的深入面試”。CIDS 面試沒有采取調(diào)查求職者最近職位的典型做法,而是提出這樣的問題:“談一談你現(xiàn)在職位的情況以及你正在尋找什么樣的職位?!边@種面試采取的是一種按時間順序的做法,從一個人最初的事業(yè)開始,也許從求學時代開始。內(nèi)容十分全面,包括這個人做過什么樣的工作以及他的工作表現(xiàn)如何。問題涉及候選人獲得的具體表揚和成就,但還要談到遭遇過的失敗和犯過的錯誤。并且,還包括很有效的 TORC 方法(查詢推薦人),主要是問:“如果我打算請你安排我和你的舊老板面談一次,而且那位老板對我直言不諱,你猜想一下老板對你的優(yōu)缺點以及整體表現(xiàn)會說些什么?”如果一個人曾經(jīng)干過十份工作,面試時就要弄清楚什么東西能使這個人發(fā)揮自己的長處,以及怎樣才能讓這個人在下一個工作崗位上發(fā)揮才干。
增效減負----愛立信之業(yè)務外包法
愛立信對應聘者不做應試性質(zhì)的考試,而是進行全面素質(zhì)的考察。一般會使用一個考察工具,按照這個工具開發(fā)出面試的問卷,再加上一些考察環(huán)節(jié),形成了完整的面試考察體系。測試應聘者的“預示指數(shù)”也是其中一個環(huán)節(jié),它甚至可以測試出候選人是否誠實地回答了問題。當然,這些考察大部分是定性的,并且沒有對與錯之分。
由于面試工作量很大,愛立信自己的HR部門一般不做具體工作,而是交給一些合作公司或其他外企去做。通常,這些公司會對有效簡歷進行第一輪篩選,選出專業(yè)與空缺職務相吻合的應聘者,進入第二輪面試。
在第二輪面試時,根據(jù)不同職務,會有不同考察。例如,在業(yè)務方面,業(yè)務部門經(jīng)理負責業(yè)務專業(yè)知識的考察。不同經(jīng)理可能會有不同方式,有的經(jīng)理可能會問“你在工作中怎么處理突發(fā)事件?”,有的經(jīng)理可能會把應聘者帶到現(xiàn)場直接處理技術故障,還有的經(jīng)理會采用書面考察的形式。
清晰明了----朗訊之打分制
在中國,朗訊主要需要兩類人才:一是技術研究開發(fā)人員,一是市場銷售與行政人員。對于技術研究開發(fā)人員,朗訊傾向于在應屆畢業(yè)生中挑選人才。技術人員的招聘沒有筆試。朗訊的招聘程序非常嚴謹,把應聘者的每一個表現(xiàn)都量化,亦即實行打分制度。朗訊考察的重點有兩個方面:一種是專用技能,例如主考官可能會關心應聘者的專業(yè)和工作背景及經(jīng)驗,你對所申請的工作所具備的技能。就這些方面主考官會問一些問題,而每個問題會有3個等級的打分。另一個非常重要的考察值是朗訊的文化尺度行為:GROWS,看應聘者是否能夠適應朗訊的文化。簡單地講,GROWS包含5個方面,G代表全球增長觀念,R代表注重結果,O代表關注客戶和競爭對手,W代表開放和多元化的工作場所,S代表速度。就這5個不同方面,主考官會問不同的問題,比如你怎樣解決工作中的困難?你有沒有在與別人競爭的情況下完成工作?還有你如何提高自己的工作效率?如何團結周圍的員工?每一個人面試時都會有兩個面試官,他們會在每一項問答里面評注和打分。應試者可能被標記為優(yōu)勢明顯、需要一定培訓、不足等等,最后面試官會通過這些問話的打分,將技能經(jīng)驗打分與GROWS打分填到招聘矩陣中,來確定你是否符合朗訊的要求。朗訊將這種測試稱為行為和技能測試。
在招聘應屆畢業(yè)生時,情況會有所不同。朗訊會讓應屆畢業(yè)生用英文做45分鐘的演講,這道關卡的意義非常清楚,45分鐘的演講會暴露很多問題。如果應聘技術職位,朗訊會讓應聘者專門針對他做過的課題,進行技術方面的演講。朗訊的招聘一般有“科學家”參加,這是他們對貝爾實驗室技術專家的特別稱謂。這種面試會有兩個科學家和一個研究人員旁聽,考察應聘者技術領域的知識。而上述的行為測試主要是對他們過去的經(jīng)歷進行行為科學分析,來判斷一個人的綜合素質(zhì),例如思辯能力、分析能力、溝通能力,以及思維和情緒特點。主考官有一些標準的問話,半個小時的面談,注重考察應聘者怎么處理以前發(fā)生的問題。什么樣的回答打2分,什么樣的回答打3分,都有明確的規(guī)定。最后行為和技能面試的總分成為是否錄用的依據(jù),通過矩陣非常清楚地顯示出來。
考察基本素質(zhì)----聯(lián)想之性格排序法
聯(lián)想的面試一般分為兩步,首先是基本素質(zhì)的測試,然后是實際水平的考核。如果是高職位的應聘者,他們會十分慎重地再對其進行第三、四輪的面試。另外,他們比較看重基本素質(zhì)的測評。專業(yè)技術水平的考核一般會由各個的主管部門參與,在這方面,行就是行,攙不了假的。而聯(lián)想一向認為人的基本素質(zhì)(包括學習能力、創(chuàng)新能力等)是決定他發(fā)展的關鍵性因素,所以這一步在面試中地位很重要。聯(lián)想對求職者進行測評的方法很特別,他們會給求職者們五個不同性格的人物,讓他們根據(jù)自己的看法對這五個人物進行排序;這個順序沒有一個標準的答案,他們要求求職者盡可能說服對方。從如何說服對方他們可以判斷他是否具有領導才能;在爭論中又可以了解到面試者的演講才能。在這個過程中,求職者要盡量發(fā)揮,這是一個在面試官面前展示自己的絕好時機。許多面試官都覺得在這種情形之下,求職者能夠放松自己,表現(xiàn)出來的才是比較真實的自我。
