第二篇:新東方新教師培訓(xùn)

初創(chuàng)時(shí)的新東方,老師多靠自我習(xí)得;今天成熟的新東方,老師多受益于培訓(xùn)。上周作為培訓(xùn)師參加集團(tuán)2008年第一次新教師培訓(xùn),下面是我眼中的新教師培訓(xùn),分三個(gè)模塊:培訓(xùn)課 + 批課 + 拓展。
(I)
培訓(xùn)課分兩種:一種是職業(yè)性培訓(xùn),比如新東方精神即企業(yè)文化培訓(xùn),這是文化型企業(yè)的核心競(jìng)爭(zhēng)力,通常由老俞主講,當(dāng)然每個(gè)培訓(xùn)師的培訓(xùn)課程中也會(huì)或多或少包含些職業(yè)素養(yǎng)方面的內(nèi)容;另一種是技術(shù)培訓(xùn),比如英語語言知識(shí),英語文化知識(shí),考試知識(shí),課程模塊分析,授課技術(shù),如交流方法等。職業(yè)性培訓(xùn):(好久沒聽老俞講話了,下面基本上是我的理解)
主要講新東方做什么和新東方認(rèn)可的一些做人做事的理念和所形成的風(fēng)格。
a 介紹新東方:
簡(jiǎn)單講,美國(guó)紐交所上市的新東方是值得尊敬的企業(yè);白手起家的創(chuàng)業(yè)者俞敏洪,充滿人格魅力,是個(gè)值得尊敬的企業(yè)家。
b 職業(yè)心態(tài):
優(yōu)秀的新東方老師,必須有進(jìn)取心。新東方老師,從某種意義上講就是課程銷售,60分的課程可以賣,100分的課程也可以賣,課程改進(jìn)無極限?;A(chǔ)適當(dāng),認(rèn)真準(zhǔn)備,做新東方老師并非難事。但新東方絕不是個(gè)可以試試的地兒,要么不講,要么講好,講課失敗對(duì)人打擊不小,而且隨意接受失敗,就會(huì)形成習(xí)慣。做新東方老師說難不難,但絕對(duì)說不上簡(jiǎn)單,真正出類拔萃并不容易,真正出色的都是些本來付出80%的努力就能合格,卻愿意付出120%的努力的人。
優(yōu)秀的新東方老師,失意也好,掌聲也罷,要保持一顆平常心。新東方老師通常都會(huì)經(jīng)歷自卑與自信的輪回,很少做公共演講的年輕人,突然要面對(duì)無數(shù)消費(fèi)者挑剔的目光,如何增加自信?人在知識(shí)面前都是渺小的,遠(yuǎn)高于學(xué)生的英語水平,精心準(zhǔn)備的傳遞方式,不斷積累的成功授課經(jīng)驗(yàn)都能增加自信。相反,也有常做公眾演講的人,被過去的成功經(jīng)驗(yàn)沖昏頭腦,過于自信而不注重學(xué)生需求,反而會(huì)折戟新東方,產(chǎn)生挫折感。
c 做小事:
優(yōu)秀的新東方老師都是細(xì)節(jié)完美型:備課精確到逐字稿(后期經(jīng)驗(yàn)豐富后,可以僅確定框架,課上靈活發(fā)揮,更高境界是一切爛熟于胸,上課不用稿也不用ppt,邏輯清楚,信手拈來);堅(jiān)持課前5分鐘到場(chǎng),調(diào)好所有設(shè)備(為了準(zhǔn)時(shí),有同事細(xì)心地把假期課表和聯(lián)系電話都打印整齊,用活頁夾隨身攜帶;有同事開車路遇堵車,打了雙閃停在四環(huán)邊兒,跑去上課避免遲到);板書或ppt清晰合理;語速自然舒適,傳遞信息效率高;面部表情和肢體語言得體而豐富;課后耐心解答學(xué)生問題;能管理好自己的時(shí)間和身體,至少不會(huì)因?yàn)榘疽箍礆W洲杯影響授課狀態(tài)。專業(yè)培訓(xùn): a 課程體系 專業(yè)培訓(xùn)的核心是如何設(shè)計(jì)最優(yōu)課程體系。新老師無論英語多好,對(duì)考試的看法難免不夠深入,所以最好是拿來主義,站在牛頓的肱二頭肌上,不要上來就用挑剔的眼光去評(píng)判培訓(xùn)師介紹的課程體系,因?yàn)楹芏鄷r(shí)候,新老師并不了解受眾需求。而已有其它學(xué)校英語教學(xué)經(jīng)驗(yàn)的“半新”東方老師,主要任務(wù)則是改進(jìn)原來成型的教學(xué)體系。內(nèi)心自我比較強(qiáng)大的新老師容易犯的一個(gè)錯(cuò)誤就是急于創(chuàng)造,想一切推倒重來,這樣即費(fèi)時(shí)又費(fèi)力,其實(shí)根據(jù)培訓(xùn)師介紹的普適課程體系,結(jié)合個(gè)人特色獨(dú)立思考進(jìn)行調(diào)整,是新教師備課最容易上手的方式。
b 知識(shí)傳遞形式
專業(yè)培訓(xùn)的另一個(gè)重點(diǎn)是豐富知識(shí)傳遞形式。優(yōu)秀的課程一定是聽起來很舒服的課程,同樣的課程體系,會(huì)因?yàn)閭鬟f形式的差異效果迥異,把課程講的生動(dòng)有趣,甚至在精神層面上有所啟發(fā),最能體現(xiàn)創(chuàng)造力,這也是所有優(yōu)秀教師的必修課。這是很多英語水平不錯(cuò),但是缺乏個(gè)人魅力的新教師所面臨的嚴(yán)峻問題。教師培訓(xùn)中會(huì)展示一些優(yōu)秀教師的課程,授課方式可以被學(xué)習(xí),授課語言會(huì)逐漸形成風(fēng)格,模仿是為了上路,真正有創(chuàng)造力的人是永遠(yuǎn)不會(huì)被埋沒的。
管理學(xué)中有一條學(xué)習(xí)曲線(Learning Curve),新東方老師的教學(xué)水平提高也需要通過學(xué)習(xí)和實(shí)踐習(xí)得,也遵循學(xué)習(xí)曲線,或具體為教師成長(zhǎng)曲線。
授課之初,投入時(shí)間很多,但教學(xué)水平提高緩慢,主要因?yàn)榉e累不夠,而且方向性和系統(tǒng)性不強(qiáng),屬于教學(xué)起步期;授課中期,在授課實(shí)踐中投入時(shí)間所換來的成長(zhǎng)很快,因?yàn)榉e累的內(nèi)容逐漸豐富,而且可以被有目的地系統(tǒng)組織和不斷創(chuàng)新,屬于教學(xué)爆發(fā)期;授課后期,成長(zhǎng)速度再次放緩,因?yàn)殛P(guān)于講授某門課程的各個(gè)環(huán)節(jié)都已被充分掌握,可以篩選教學(xué)內(nèi)容,變換包裝方式,但是邊際效應(yīng)遞減,繼續(xù)提高只能深入鉆研某個(gè)科目或者選擇其它課程重新開始,屬于教學(xué)成熟期。簡(jiǎn)單講,教學(xué)起步期,是不知道說什么;爆發(fā)期,是什么都說;成熟期,是知道什么該說,什么不該說。新東方快速成長(zhǎng),要求人才快速成長(zhǎng),留給教學(xué)起步期的時(shí)間越來越短,今天新東方新老師的常態(tài)就是在實(shí)際教學(xué)的教學(xué)爆發(fā)期中迅速成長(zhǎng)。
(II)對(duì)新教師提高最有幫助的是Case study,就是批課。新教師講10分鐘,資深老師點(diǎn)評(píng),重在提出問題,提供改進(jìn)方案。未來高效學(xué)習(xí)的趨勢(shì)是vip,就像古代的帝師教皇帝,而新東方的批課環(huán)節(jié)是超級(jí)vip,就是多個(gè)老教師對(duì)一個(gè)新教師進(jìn)行“圍毆”。面對(duì)建議,好的新老師,第一是能接受合理的建議,第二是會(huì)對(duì)有爭(zhēng)議的建議進(jìn)行critical thinking;好的批課老師,即能提出最致命的問題,又能提出直接可行的改進(jìn)建議。
(III)
拉練可以增進(jìn)新東方新同事的相互交流和理解。而且,拉練對(duì)體力有極端要求,極限體驗(yàn)總會(huì)帶來不同感受,就像地震會(huì)改變很多人的生活態(tài)度,新東方老師能夠和學(xué)生分享的經(jīng)歷和感受也有賴于生活中新鮮體驗(yàn)的積累。這次拉練給我的最大啟示就是,重大考驗(yàn)來臨時(shí),平時(shí)的薄弱環(huán)節(jié)就會(huì)率先崩潰,比如走到10公里時(shí),我的膝蓋就有點(diǎn)不堪重負(fù),而且鞋和腳之間的摩擦加劇,但我還是堅(jiān)持完20公里,小處不堅(jiān)持,大處肯定沒戲。
培訓(xùn)結(jié)果:
職業(yè)性的提高對(duì)個(gè)人整個(gè)職業(yè)生涯至關(guān)重要。課程體系的建立和完善非一日之功,但新老師可以迅速接觸到比較科學(xué)的課程框架,為未來進(jìn)一步提高打下良好基礎(chǔ);而且新老師可塑性很強(qiáng),可以迅速具備形式上的新東方風(fēng)格,至少提高“恥商”,更愿意在公眾面前展示自己

接下來我們就可以告訴別人我需要您的幫忙,這時(shí)我們可以說這樣一句話,同時(shí)也出現(xiàn)了我們今天學(xué)習(xí)的一個(gè)重點(diǎn)詞“Help”.Can you help me?.So we get the first important sentence today---“Excuse me.Can you help me?” or “Excuse me.But can you help me? Here if we don’t want to use the word “help”, we can change the sentence into “Can you do me a favor?”(重復(fù)).This is a formal expression.“favor”大家知道是“恩惠”的意思。所以這句話就顯得很正式了“can you do me a favor?” or “Will you do me a favor?”

第一步:先快速瀏覽句子,先看英語不看漢語,從而判斷劃線處所填句子的形式、時(shí)態(tài)。所謂形式包括:

所謂時(shí)態(tài)是指:根據(jù)前后已經(jīng)給出的英語句子判斷所填英語句子的時(shí)態(tài)。第二步:看括號(hào)里面的漢語句子,以核心謂語動(dòng)詞為切入點(diǎn),找準(zhǔn)主謂賓、分清定狀補(bǔ)。第三步:先翻譯主謂賓、后翻譯定狀補(bǔ),切換對(duì)應(yīng)翻譯,重新組合。動(dòng)詞注意時(shí)態(tài),名詞注意單復(fù)數(shù)。

2012年6月底,我正式投入到了助教的工作中,至今,我已在助教的崗位上工作了將近一年。同學(xué)都說,是什么樣的動(dòng)力能讓我堅(jiān)持一年。不是我的酬勞,不是少兒英語的知識(shí),更不是為求忙忙碌碌的生活,是我付出后收獲的滿足,是任課教師們的教學(xué)魅力,是看到渴望知識(shí)的孩子們稱呼我一句“老師”。
責(zé)任,是一個(gè)人對(duì)自己、他人和社會(huì)應(yīng)該承擔(dān)的義務(wù)和行為。美國(guó)散文作家、思想家、詩人愛默生說:“責(zé)任具有至高無上的價(jià)值,它是一種偉大的品格,在所有價(jià)值中它處于最高的位置?!?/p>

回首逝去的2012年,發(fā)現(xiàn)自己在工作中取得了很大的進(jìn)步。從剛出校園的大學(xué)生到邁向助教的崗位,面對(duì)更多的是家長(zhǎng)殷切的渴望,教師嚴(yán)格的要求及自身不斷的挑戰(zhàn)。半年來,我堅(jiān)持工作踏實(shí),自覺維護(hù)助教的形象,妥善嚴(yán)謹(jǐn)?shù)淖龊弥坦ぷ?,盡量避免批改作業(yè)及編輯課件中出現(xiàn)紕漏。

三、認(rèn)真完成作業(yè)批判工作。除積累了一些工作經(jīng)驗(yàn)外,也對(duì)英語行業(yè)有了更深入的了解,在教師的幫助下,學(xué)習(xí)到了少兒英語之外的知識(shí)。
通過半年多的工作,我已經(jīng)逐漸意識(shí)到,作為一個(gè)英語助教,首先應(yīng)該跳出的就是Ctrl+C和Ctrl+V的工作模式,在保證認(rèn)真記錄教師筆記的同時(shí),更應(yīng)該在教師略過的地方添加更細(xì)致的解析,保證學(xué)員在復(fù)習(xí)時(shí)更加的一目了然。在新的一年之中,我會(huì)在日常工作之外,多做基礎(chǔ)性的工作,讓自己迅速充實(shí)起來,逐漸加強(qiáng)專業(yè)知識(shí)水平,逐漸向著成長(zhǎng)為一個(gè)專業(yè)型的助教。工作中,我不能保證和每個(gè)學(xué)員都能認(rèn)真的交流一次,只能在批判作業(yè)時(shí)寫下我要提醒他們的問題,但是很少得到反饋;大部分家長(zhǎng)在課后都會(huì)詢問一些課時(shí)或者調(diào)課問題,在我能力范圍之外的有些問題,我只能詢問前臺(tái)后再解答他們。
助教,顧名思義:協(xié)助教師完成教學(xué)任務(wù),幫助孩子理解教師的要求。戴陽老師說:教的目的是為了不教。我的理解是:(助)教的目的是為了不教(育學(xué)生)。摒棄課堂上嚴(yán)謹(jǐn)?shù)慕虒W(xué)模式,課下我的任務(wù)是在輕松的氛圍下讓孩子理解在學(xué)習(xí)中他們的錯(cuò)誤并及時(shí)改正,并糾正他們的學(xué)習(xí)態(tài)度。雖然我現(xiàn)在并未完全做到這一點(diǎn),但我堅(jiān)信在我助教的時(shí)光里,不應(yīng)該只是一動(dòng)不動(dòng)的坐在那個(gè)角落不停地批改作業(yè),甚至怕孩子們復(fù)習(xí)不完單詞不能給他們看電影的權(quán)利。
每個(gè)人對(duì)助教的詮釋不同,我對(duì)于自己助教的工作的建議是:積極參加課堂活動(dòng),融入孩子們中,和他們共同學(xué)習(xí)、共同進(jìn)步。在僅有的非課堂時(shí)間里,爭(zhēng)取解決更多的單詞問題,作文問題及與教師的溝通問題。不占用中午時(shí)間和家長(zhǎng)的寶貴時(shí)間。
我所看到的新東方,不僅是標(biāo)準(zhǔn)的發(fā)音、活躍的教學(xué)風(fēng)格、正規(guī)的管理,更是為人處事的態(tài)度、做事細(xì)致嚴(yán)謹(jǐn)?shù)娘L(fēng)氣。我所看到的少兒英語,是教師付出比家長(zhǎng)更細(xì)致的教育時(shí)間,更多一倍的生活關(guān)照及為激發(fā)孩子們興趣而付出的不懈努力。
泡泡中心里,有無數(shù)的Tom and Jerry,Lucy and Lily,有Harry,有Steven。但相同的英文名,往往會(huì)因他們付出努力的不同而成績(jī)有所差別??赡蹷ETS1 的Steven是個(gè)全才,到了BETS2的Steven就是個(gè)混世魔王了。家長(zhǎng)有意無意給孩子起的英文名,到成就了泡泡里無限的樂趣與對(duì)比。孩子們的天真以及他們小大人的模樣倒是很讓人心疼,面對(duì)一群從8歲到12歲的孩子,我會(huì)束手無策,甚至有時(shí)會(huì)不知所措,但相處下來,以及面對(duì)家長(zhǎng),我有了自己的一套策略及戰(zhàn)術(shù)。
2013打破了瑪雅人的預(yù)言,我也將面對(duì)新一輪經(jīng)濟(jì)危機(jī)帶來的工作壓力,但我堅(jiān)信:新東方的工作經(jīng)歷給我的簡(jiǎn)歷填上了絢爛的一筆,他在無形中肯定了我,鍛煉了我,也包容了我。感謝新東方少兒英語讓我的課余生活如此的充實(shí),感謝考試項(xiàng)目組的所有教師給我的支持,接納及信任。
